METHODOLOGICAL PRINCIPLES OF BUILDING A CHAIRMANSHIP IN THE PROFESSIONAL DEVELOPMENT OF SURGEONS. EXPERIENCE OF THE VOLGOGRAD REGION

Summary:
Introduction. Starting from March 1, 2026, mandatory mentoring will be introduced in state medical organizations for all graduates of medical and pharmaceutical educational institutions in Russia. This mentoring program will require three years of practical experience in the mandatory medical insurance system, and only after completing the mentoring program will the accreditation be considered fully completed. The absence of an effective mentoring system increases the risk of errors in work, slows down professional adaptation, and reduces the quality of medical care. The proposed mentoring concept for novice surgeons aims to enhance their qualifications and facilitate their integration into the clinical environment.
Purpose. Develop a mentoring concept for novice surgeons based on an individual approach, professional sorting, position profiling, the use of modern training technologies, and continuous monitoring of results.
Materials and methods. The study included 84 young surgeons (with less than 1 year of experience) and 65 experienced mentors (with more than 7 years of experience). The participants were aged 27.6±0.3 years for the young surgeons and 49.6±0.9 years for the mentors. The program was implemented over a period of 12 months, divided into four stages with different training content and evaluation methods.
The results and their discussion. As a result of the implementation of the proposed mentoring concept, which is based on stages, professional sorting, position profiling, and timely feedback, novice surgeons have shown a decrease in hyposkillia, an increase in manual skills, a decrease in the number of errors, and a reduction in the time required for adaptation in the primary team. Among other positive aspects, the mentorship program has led to a 30% increase in the number of independently performed surgeries, a reduction in the average duration of routine surgeries from 75 to 65 minutes, a 95% increase in the success rate of surgeries, a 15% decrease in anxiety, and a 25% increase in the satisfaction of novice surgeons with professional support. These improvements have contributed to the safety and quality of surgical care.
Conclusions (conclusion). The difficulties that arise in implementing mentoring in medical organizations of the national healthcare system highlight the need for special training of mentors, the development of unified standardized mentoring programs, and the promotion of motivation among experienced professionals to share their knowledge with novice colleagues.
